She knew the process, followed each step carefully and kept the conversations professional. On paper, she&#8217;d done what she was meant to do. But a few weeks later, two people in her team quietly shared that they no longer <a href=\"https:\/\/seedpeopleconsulting.com.au\/decoding-psychosocial-safety\/\">felt safe raising concerns<\/a> with her.<\/p>\n<p>That&#8217;s where <a href=\"https:\/\/seedpeopleconsulting.com.au\/specialties\/leadership\/\">leadership development<\/a> can get a bit tricky. A leader can do the technically correct thing and still leave people feeling cautious, guarded or unsure about speaking up next time.<\/p>\n<p>This kind of outcome is more common than most organisations realise, and it points to something that knowledge-focused leadership training tends to leave unaddressed.<\/p>\n<h2>What vs How<\/h2>\n<p>In recent years there has been a real shift toward formalising what leaders know, from performance management frameworks to compliance obligations. Technical capability rarely prepares someone for the relational demands of leading people.<\/p>\n<p>New leaders often know what good leadership should look like, but struggle to produce it under pressure. Or they have the conversation, but deliver it in a way the other person cannot understand. It is not just knowing your strengths or your leadership style. It is understanding the gap between what you meant to do and what other people experienced. They can intend to be approachable and still become the person people avoid when the news is hard. It comes from the slower work of noticing your own patterns before trying to shift what is being experienced around you.<\/p>\n<p>When this work does not happen, the cost is rarely obvious straight away however it builds quietly in the background. People stop raising concerns because experience has taught them it is not worth it. High performers start wondering whether they can do better somewhere else. Teams do what is expected, but stop reaching for what they are capable of. It needs space between content and conversations for a leader to apply what they have learned, encounter the real friction of their own patterns, and return with questions that come from actual experience. It benefits from peer learning, from sitting with others navigating the same transition, because the insight that comes from hearing how someone else is working through a challenge often lands differently than instruction from the front of a room.
